Around 63% of U.S. job seekers have now been interviewed by an AI — a 13% increase in just six months, according to a recent Greenhouse report. Virtual avatars and chatbots have moved from novelty to standard practice in hiring pipelines. And nearly four in ten candidates have already withdrawn from a process specifically because it required an AI interview. Another 12% say they would drop out if required to do one.

That's not a minor friction point. That's a talent pipeline problem.

The Arms Race Nobody Asked For

Sharawn Tipton, Greenhouse's chief people officer, describes what's happening with unusual clarity: "It's an arms race, not a hiring process." Recruiters are deploying AI interviewers to filter thousands of applications faster. Candidates are using AI to optimize resumes and applications to get past AI screening. Neither side particularly trusts the other, and the humans caught in the middle — actual job seekers trying to get actual jobs — are bearing the cost.

The numbers underneath the dropout rate are worth sitting with. Roughly 51% of candidates who completed an AI interview were either ghosted entirely or are still waiting to hear back. The report didn't provide comparison data for human interviewers — who have also historically been unreliable about following up — but the combination of an alienating screening experience followed by silence is a compounding problem. Candidates aren't just dropping out before the interview. They're completing it, receiving nothing, and leaving with a lasting impression of the company.

Tipton's framing of the core issue is precise: "Candidates aren't walking away from AI. They're walking from bad experiences caused by bad AI. They're reacting to a feeling of being processed rather than considered."

That distinction matters. The problem isn't AI in hiring. It's AI deployed without the communication infrastructure, the human oversight layer, or the basic candidate experience design that would make it functional rather than alienating.

The Efficiency Calculation Is Incomplete

The business case for AI screening tools is straightforward: volume management. Recruiters are inundated. Competitive labor markets generate thousands of applications for single roles. AI filtering reduces time-to-screen and lets human reviewers focus on later-stage evaluation. That efficiency is real.

What's missing from that calculation is the cost on the other side. Candidates who withdraw from AI interview processes talk to their networks. They post on LinkedIn and Reddit. A company's reputation as an employer — its ability to attract talent in future hiring cycles — is shaped by how people feel about the experience of trying to work there, not just the experience of actually working there. Deploying AI screening at scale without investing in candidate communication and experience design is borrowing against employer brand equity that will eventually need to be repaid.

The more structural concern Tipton raises is equity. AI hiring tools trained on historical hiring data encode historical biases. Candidates who have access to coaching on how to perform well with AI screening tools — how to structure responses, what language patterns score well, how to optimize for the system — have a systematic advantage over equally qualified candidates who don't. "If employers aren't intentional about this now," Tipton said, "AI hiring will scale the same inequities the industry has been trying to break, just faster."

That's not a hypothetical. It's a known failure mode of algorithmic systems applied to subjective human evaluation — and hiring is one of the highest-stakes contexts in which it operates.

What Good Actually Looks Like

Tipton's recommendations are specific enough to be useful. Show candidates that a person with judgment is reviewing AI assessments — not just claiming it, but making it visible and credible in the process design. Offer the option of a human interviewer, particularly for roles where relationship and communication quality matter. Invest in candidate communication before, during, and after AI-assisted screening so people understand what the process looks like and why it exists.

None of this eliminates AI from hiring. It integrates AI into a hiring process that still treats candidates as people being evaluated rather than inputs being filtered. The efficiency gains are compatible with that posture. Most companies deploying AI screening simply haven't bothered to reconcile the two.

The trust gap Tipton identifies runs in both directions. Recruiters are worried about being replaced by the tools they're deploying. Candidates are worried about being reduced to a score by a system that doesn't understand context. Nobody is explaining to either party that the process has changed and why. Technology, as Tipton noted, is outpacing change management — and the cost of that gap falls hardest on candidates.
